Most Senior Leaders Don't Need Fixing — They Need Space

Ute Thomas

Senior leaders are already highly capable. The issue isn't skills—it's creating space for thinking time in fast-moving industries.

Minimalist wide landscape with a single bird representing thinking space

From my experience, the senior leaders I’ve partnered with, coached, and mentored over the years are already highly capable. They’ve proven themselves repeatedly. They are intelligent, driven, and deeply experienced.

Skills are not the issue. It’s creating space for thinking time in fast-moving industries that turns capable leaders into reactive doers.

The space senior leaders rarely get

Senior leaders operate in constant delivery mode.

They are expected to:

  • Make high-stakes decisions
  • Carry organisational pressure
  • Hold complexity and ambiguity
  • Support others while remaining composed

What they rarely have is:

  • Space to express what’s really on their mind
  • Space to think without interruption
  • Space to process challenges honestly

Many senior leaders are surrounded by people yet feel alone in their thinking. Speaking to like-minded colleagues helps to share but does not always provide clarity and conviction in how to move forward.

Why psychological safety matters at the top

Creating time in the diary is not always the issue—it’s creating headspace or quality thinking time that can be difficult to achieve. Creating a psychologically safe environment where:

  • Speaking openly has no political consequence
  • Doubt, uncertainty, and frustration can be voiced
  • New perspectives can emerge without judgement

Research shows that psychological safety is critical for effective decision-making, learning, and performance—especially in complex leadership roles. [Harvard Business Review; Google Project Aristotle]

Without it, leaders stay stuck in familiar patterns, even when those patterns no longer serve them.

Why more training often isn’t the answer

Senior leaders rarely need another training course.

While courses can be inspiring and enjoyable, they often:

  • Reinforce what leaders already know
  • Add frameworks without integration
  • Fail to address what’s actually getting in the way

Leadership effectiveness at senior levels is less about acquiring new skills and more about thinking clearly under pressure. [McKinsey & Company; Deloitte]

What makes the real difference is thinking time.

The power of structured thinking time

Time to:

  • Reflect without distraction
  • Speak things out loud and hear them mirrored back
  • Be asked thoughtful, challenging questions
  • Explore different options and consequences

Research shows that reflective practice improves judgement, emotional regulation, and leadership effectiveness—particularly in senior roles. [Harvard Business Review; CIPD]

This kind of thinking doesn’t happen accidentally. It needs structure, intention, and safety.

Why coaching creates this space

Coaching offers something most senior leaders don’t have elsewhere:

  • A confidential, non-judgemental environment
  • A partner who listens deeply and challenges appropriately
  • A mirror that reveals blind spots without criticism

Studies consistently show that coaching increases self-awareness, confidence, resilience, and decision quality at senior leadership levels. [International Coaching Federation; Harvard Business Review]

Coaching doesn’t fix leaders because they aren’t broken.

It creates the space for leaders to:

  • Get unstuck
  • Reconnect with their values and purpose
  • Lead with greater clarity and confidence

Why this matters more than ever

In fast-paced, high-pressure environments, senior leaders are expected to perform without pause.

But sustained performance requires space to think.

The leaders who perform best over time are not the ones who work harder—they are the ones who think better.

And better thinking requires space.

The bottom line

Most senior leaders don’t need fixing.

They need:

  • Space to think
  • Space to be honest
  • Space to lead more intentionally

When leaders are given that space, they don’t just feel better—they lead better.

And that changes everything.
